Why people do not share skill
Sharing working skill and knowledge in some industry, such as IT Company, Biotech Company, is of vital importance of their survive, prosperity and successful innovation. But reality of workplaces skill and knowledge sharing is discouraging and dim. In a survey conducted by our project in a hi-tech company shows that about 85% of respondent says they had never shared skill and knowledge with collogue in the past year and about 89% will not share with theirs collogue in the next year. To solve the problem, some strategy is design and implemented.
Incentive system holds immediately impact on employee’s behavior and should be examined carefully. Employee faced with great pressure of performance appraisal and force distribution is most reluctant to share their knowledge. In order to change situation of knowledge sharing, performance system should be redesigned. Sharing skill and knowledge should be included in the system, and results come from knowledge sharing should be evaluated and rewarded accordingly. Other incentive system also should be close look at, such as compensation system. Now existing compensation system encourages selfness and egoism, new system should be introduced, and employee should be pay not only according to their diplomas or qualification, but to their authentic contributions to company’ successful innovation.
Mentorship impact skill and knowledge formation, the skillful and seasoned should take responsibility of mentoring green hand and guide their vocational growth according to company’ strategy. If implemented successful, mentorship system can benefit both mentor and mentee, and helpfully can establish knowledge sharing culture. The difficulty of mentorship system is to evaluate mentorship result and effectiveness, both in term of individual and organizational level.
For sunrise industry, working place learning and knowledge sharing is crucial factor for survive and sustainable growth, new methodology and practice should be introduced to encourage and guarantee knowledge sharing among employee and foundation of incentive system should be revised according to new embarrassment encounter in knowledge times and knowledge workforce.
Communication Aspect of Change Management
Change management involves people to modify and adapt something new and different, but first, they must informed about reason, direction and way to change. In change management process, communication becomes crucial and center, open communication system can facilities the whole process. On the contrary, without formal communication mechanism, grapevine and rumor will prevailing, in the end, change process jeopardizes productivities of whole enterprise.

Decision Process: After reporting to functional manager, and change strategy designed, consultant will involve themselves in decision process. Finding economic buyer and find their preference is of vital importance. Step by step buy in higher officers before reporting can insure there is no discrepancy between them and makes reporting easy and discussion free. For argument and debate in meeting means extra work and risks for consultant.
Propaganda Tacit: Change management project with aim to modify and mobilize all people involved, so propaganda strategy should be given special consideration. Like commercial promotion, consultant should use all resource available, internal meeting, email, and social media, to clearly deliver messages of change direction, purpose and relevant benefit. Message should be realistic and without exaggeration. Some special group whose interesting is impacted by change process should be given extra consideration and design special method and way of communication.
Success of change management project depend on many factors, but communication play large part of it, without system thinking and designing of communication system, change management project is bound to fail.

Employee engagement is the extent to which employees feel passionate about their jobs, are committed to the organization, and put discretionary effort into their work. Employee engagement is key factor directly impact enterprise productivity. For merging and high tech industry, employee engagement matters for: whose nature of job needs employee engaged and exerted great effort, and employee needs to be mature and be skillful in their position. Even though employee engagement matters, reality of employee engagement is disappointing.
