为什么绩效考核一定要体现在薪酬上

在国外实施多年的绩效管理,在十几年前通过吸收、引进、消化之后,基本变成了绩效考核,与国外不同的是,在没有工资法、薪酬法等保护的情况下,绩效基本变成了企业节约人工成本的工具,变成了企业克扣雇员的工具,并没有发挥绩效管理在国外的基本功能,实现企业与员工共同成长、战略的沟通与落实。绩效与薪酬挂钩,导致的问题远远大于简单的人工成本的克扣与节约。

我们需要知道和了解,绩效是企业经营过程中后验证,是对公司战略、策略的检验,而检验的方法是通过一些指标进行,绩效指标永远具有非完美性,不可能充分的衡量人的动机、行为,也不可能是完美的检验企业的经营情况。例如,在客户满意度体系里面,就有很多指标,而企业选择这些指标的时候,必须根据自身的商业模式、战略和运营加以确定,这种选择在国内通常具有很高的随意性。

通过绩效节约人工成本是民营企业通常的做法,也是部分央企通过强制分布,控制人工成本的方法,由于指标的非完美性,导致许多匪夷所思的案例与故事,不能不令人深思。

企业指标体系的非完美性,导致岗位指标体系的巨大瑕疵,导致指挥棒失灵甚至于偏离正确的路线,中国有很多企业不是被竞争对手搞死的,而是被自己的绩效体系搞死的,这样的例子数不胜数。

需要重新思考绩效的功能与作用,需要采用更多的组合来保证员工的敬业度,而不是单纯依靠绩效的奖惩。
